Brecha y penalización salarial por maternidad. Variables explicativas.

Abstract

La brecha y penalización salarial por maternidad es el perjuicio que sufren las mujeres tras tener un hijo sobre sus ingresos salariales. Es el componente más importante de la brecha salarial actual, y al tiempo el más complejo de abordar. El objetivo de este trabajo es analizar cuáles son las variables principales que relacionan la maternidad con la brecha y penalización salarial. Este trabajo se sostiene metodológicamente sobre un análisis de contenido y exploratorio, poniendo el foco en la revisión bibliográfica de 20 trabajos de investigación en torno al objeto de estudio. Asimismo, se expondrá el estado de la cuestión y los elementos más relevantes de la brecha salarial por maternidad en España, con el objetivo de introducir el problema y su magnitud actual. Las mujeres, al ser madres, reducen su dedicación al mercado laboral, a costa de incrementar enormemente su compromiso con el cuidado de sus hijos. Los roles de género familiares, sociales y laborales, en cuanto a las creencias sobre quién debe asumir la carga del cuidado infantil, apuntan a ser la principal variable causante de esta menor dedicación al mercado laboral por parte de la madre, así como de la discriminación salarial empresarial. Sin duda, es la variable que más pesa en la penalización salarial por ser madre. Conocer estas tendencias ayudará a gobiernos y empresas a implementar las políticas más adecuadas y eficaces para reducir la brecha salarial.The maternity pay gap and maternity pay penalty is the detriment that women suffer on their earnings after having a child. It is the most important component of the current pay gap, and at the same time the most complex to address. The aim of this paper is to analyse the main variables that relate motherhood to the pay gap and the pay penalty. This work is methodologically based on a content and exploratory analysis, focusing on the bibliographical review of 20 research papers on the object of study. It will also present the state of the question and the most relevant elements of the maternity pay gap in Spain, with the aim of introducing the problem and its current magnitude. When women become mothers, they reduce their dedication to the labour market, at the expense of greatly increasing their commitment to caring for their children. Family, social and occupational gender roles, in terms of beliefs about who should take on the burden of childcare, point to being the main variable causing this reduced commitment to the labour market on the part of the mother, as well as wage discrimination in the workplace. It is undoubtedly the variable that weighs most heavily in the wage penalty for being a mother. Knowing these trends will help governments and companies to implement the most appropriate and effective policies to reduce the pay gap.
